The problem with Ukraine being a NATO member is that it is an unacceptable outcome for Russia, and it is what compelled Putin to invade to begin with, so that obviously will be a stipulation.
For the Ukrainians, the goal was to ensure national sovereignty, and after losing Crimea and Donbas, the move towards NATO and ultimately the war was necessary to demonstrate that they wouldn't be eaten up piecemeal by Russian antagonism. This goal was accomplished at great cost, but here we are.
The rational decision to me is that a. Ukraine does not join NATO and commits to being a neutral state, b. NATO and Russia commit to investing in a defensively structured Ukrainian military. c. Ukraine is committed to internationally by defense support assurances. Russia returns most or all of the pre-war Ukrainian land in return to the neutrality commitment.
